Key APAC market themes:

1Q17 hiring activity was muted for large sections of the region’s financial services sector as many institutions waited for the effects of organisational, cost and business restructuring efforts to come through in first quarter earnings. As business restructuring ‘beds down’ we would expect that many businesses will continue to take a cautious and measured approach to hiring through the second quarter.

Although many companies have taken positive steps to right-size and strengthen their APAC enablement and infrastructure leadership ranks, leadership changes (internal and external) in the coming months will continue, for the most part, to be regulatory driven. This has been particularly acute in the asset & wealth management, insurance and consumer financial services sectors in response to local regulators focus on conduct & miss-selling, consumer protection, KYC, fraud, bribery and corruption.

Beyond technical knowledge and experience, institutions are seeking forward-looking and commercially astute talent who can promote operational effectiveness within the boundaries of regulation. Given on-going and increasing regulatory engagement we would anticipate a greater focus on Chief Control Officers and Chief Regulatory Officers. Likewise, with data security and technology risk at the top of the regulatory agenda, and following leadership changes that have taken place at the group level throughout the last year, these roles are being upgraded in terms of both seniority and resources.

In our last update we predicated that 2017 would be a year of ‘transformation’ and ‘innovation’ and this is proving to be the case. Demand for innovative technologists – at all levels of seniority – who have the capacity to operate in more traditional banking and finance environments remains high. Increasingly the dialogue surrounding digitisation and fintechs is becoming less focused on disruption and more around enablement; specifically, banks are moving towards collaborating and investing in start-ups to generate innovation for their own businesses. Arguably the asset management and insurance sectors continue to lag behind in this regard in terms of digital innovation, although there is a continued emphasis on deepening customer analytics, data and customer experience talent.

While cost rationalisation remains a consistent pressure, on-going business transformation coupled with local market regulators continuing to demand standalone and robust on-shore functional leadership capability, would suggest a need for more active external talent acquisition in the coming quarter. An increasing concern, in a number of sectors, functions and markets, notably operational and enterprise risk management, around the capacity and capability of internal resources to fulfil the requirements of increasingly complex roles, is likely to lead to a better balance between internal promotion and external hiring.

Overlaying all hiring (internal and external) is a continued focus on diversity – gender, ethnicity and thought. As organisations look to address their talent needs for the future they are increasingly receptive to engaging talent with diverse financial services as well as non-financial services experience. Their success in attracting, successfully on boarding and developing more diverse talent remains to be seen.
